A presente tese tem como principal objectivo contribuir para o conhecimento dos factores que afectam a transferência da formação para o local de trabalho. A tese encontra-se estruturada em duas partes. Na Parte I, apresenta-se uma revisão de literatura geral sobre formação profissional, com especial incidência na questão da transferência da formação e os seus principais determinantes. Na Parte II, apresentam-se quatro estudos em que se analisa empiricamente esta problemática. Os estudos realizados deram lugar a contribuições teóricas, empíricas e práticas que importa salientar. Do ponto de vista teórico, este trabalho reforça a importância da implicação afectiva e da percepção de utilidade da formação na explicação da motivação para transferir, bem como das reacções afectivas, das reacções de utilidade, das crenças de auto-eficácia e do feedback de desempenho na explicação da transferência da formação. Ao nível empírico, o trabalho contribui para o enriquecimento da literatura evidenciando a relação entre o desenvolvimento de competências e a motivação para transferir, assim como a relação entre o design de transferência, a satisfação com a ocupação, a retenção da formação e a transferência da formação. Para além da evidência do papel mediador da percepção de utilidade da formação e da percepção de aprendizagem, o reforço da validade de construto cross-cultural do LTSI é também um importante contributo empírico deste trabalho. No que se refere às implicações práticas, os resultados obtidos neste trabalho permitem sugerir algumas estratégias relevantes para os responsáveis da formação que pretendam aumentar o grau de transferência da formação para o local de trabalho.

The main goal of this dissertation is to provide a contribution to the knowledge of the factors that affect transfer of training to the work context. Thus, the present work is divided in two sections that comprehend, apart from a review of literature about professional training mainly focusing on the training transfer problem and its predictors (Section I), four empirical studies regarding this issue (Section II). This work represents an important effort to draw attention to the importance of training transfer, addressing relevant contributions to the training transfer literature and practice. Regarding the theoretical contributions, the present work reinforces the importance of affective commitment and perceived usefulness of the training in the explanation of traineeâ s motivation to transfer, as well as the importance of affective reactions, utility reactions, self-efficacy and performance feedback in the explanation of training transfer. This work also expands the training transfer literature by empirically demonstrating the relationship between skills development and motivation to transfer and the relationship between transfer design, occupational satisfaction, training retention and training transfer. Besides the empirical evidence of the mediating role of perceived usefulness of the training and the mediating role of perception of learning, this work also provides an important theoretical contribution by reinforcing the LTSI cross-cultural construct validity. Regarding the practical contributions, the present work suggests important strategies to the training practitioners that want to enhance the level of training transfer to the workplace.
