Emoções no Trabalho e Satisfação com a Vida: O papel moderador da Identificação Organizacional

Tem-se verificado uma crescente preocupação com o bem-estar subjectivo, tanto na
literatura do comportamento organizacional, bem como a nível societal. A satisfação com a
vida, parte essencial do bem-estar subjectivo, resulta de um processo através do qual os
indivíduos avaliam globalmente a qualidade das suas próprias vidas.
As emoções positivas vivenciadas pelos indivíduos marcam o seu bem-estar e a sua
satisfação com a vida, uma vez que empregados que experienciam emoções positivas não são
atormentados por emoções negativas como a ansiedade ou raiva, e isso reflecte-se no seu
bem-estar subjectivo (Diener, Sandick e Pavot, 1991).
Desta forma, o objectivo deste trabalho é estudar o impacto do bem-estar no trabalho,
na satisfação com a vida, tendo em conta o potencial papel moderador da identificação
organizacional. Especificamente irá analisar-se, se os estados emocionais vivenciados pelo
indivíduo no trabalho (estados emocionais optimistas, estados emocionais depressivos ou
tensão) condicionarão o seu bem-estar subjectivo de forma distinta, de acordo com o seu nível
de identificação organizacional. Para isto, foram recolhidos, através de questionários, dados
sobre a satisfação com a vida, identificação organizacional e estados emocionais no trabalho.
Os resultados permitem-nos concluir que os estados emocionais optimistas vivenciados pelo
indivíduo no local de trabalho estão positivamente associados ao nível de satisfação com a
vida apenas em indivíduos com níveis de identificação elevados. Para além disso, verificou-se
que os estados emocionais depressivos e de tensão vivenciados pelo individuo no local de
trabalho estão negativamente associados ao nível de satisfação com a vida apenas em
indivíduos com níveis de identificação elevados.

An increasing concern with subjective well-being has been verified in the literature of
organizational behavior as well as the societal level. Satisfaction with life is an essential part
of subjective well-being, and results of a process through which the individuals globally
evaluate the quality their lives.
Positive emotions lived deeply by individuals mark their well-being and their satisfaction with
life, the experience of these emotions by individuals makes them less tormented by negative
emotions, as anxiety and anger, and this is reflected in their subjective well-being (Diener,
Sandick and Pavot, 1991).
Thus, the objective of this thesis is to study the impact of well-being on work and on
satisfaction with life, taking into account the potential moderator effect of organizational
identification. More specifically it will analyze, if the emotional states lived by the individual
at work (optimists emotional states, depressive emotional states or tension) will condition its
subjective well-being in a different form, in accordance with its level of organizational
identification. For this, there were collected, throughout the use of questionnaires, data about
satisfaction with life, organizational identification and emotional states at work. The results
allow us to conclude that the optimists emotional states lived deeply by the individual in the
workstation are positively associates to the level of satisfaction with life, only in individuals
with high levels of identification. Moreover, it was verified that the depressive emotional
states and of tension lived deeply by the individual in the workstation are negatively
associated to the level of satisfaction with life only in individuals with high levels of
identification.
