A relação entre a responsabilidade social interna e o desempenho individual: o papel mediador da perceção de justiça organizacional e da motivação no trabalho

Nos últimos anos verificou-se um aumento dos estudos sobre a temática de
responsabilidade social. Contudo, tanto o aspeto micro, nomeadamente ao nível dos
stakeholders internos da organização, como a dimensão interna deste construto têm sido
negligenciados na literatura. Neste contexto, a presente dissertação pretende colmatar as
lacunas mencionadas anteriormente, analisando a relação entre a responsabilidade social interna
e o desempenho individual no trabalho, relação que ainda possui pouca evidência empírica.
Agregado a este objetivo, procurou-se perceber se a perceção de justiça organizacional (justiça
distributiva, procedimental e interacional) e a motivação no trabalho (intrínseca e extrínseca),
uma variável ainda pouco estudada como possível consequente da responsabilidade social, se
constituem como variáveis mediadoras da relação anterior.
Como forma de operacionalizar o estudo, adotou-se uma abordagem quantitativa
correlacional, de corte transversal. A recolha de dados foi realizada por meio da aplicação de
um questionário online, da qual resultaram 158 participantes. Os resultados obtidos
demonstraram a existência de uma relação positiva entre a responsabilidade social interna e o
desempenho individual. Também a perceção de justiça organizacional (justiça distributiva,
procedimental e interacional) e a motivação (intrínseca e extrínseca) se relacionaram
positivamente com a responsabilidade social interna. Contrariamente ao esperado, as variáveis
mediadoras inicialmente teorizadas não mediaram a relação entre a responsabilidade social
interna e o desempenho individual.
A presente investigação demonstrou a importância de se adotar práticas de responsabilidade
social direcionadas aos trabalhadores, com a finalidade de potenciar comportamentos e atitudes
positivas no local de trabalho.

In recent years there has been an upsurge in studies on corporate social responsibility.
However, both the micro aspect, including at the level of the organization's internal
stakeholders, as well as the internal dimension of this construct have been neglected in
the literature. In this context, this dissertation intends to fill the gaps mentioned above by
analyzing the relationship between internal social responsibility and individual work
performance which is a relationship that still has little empirical evidence. In addition to
this objective, we sought to understand whether the perception of organizational justice
(distributive, procedural, and interactional justice) and work motivation (intrinsic and
extrinsic), a variable that has not yet been studied as a possible consequence of social
responsibility, are mediating variables of the previous relationship.
As a way of operationalizing the study, a cross-sectional, correlational quantitative
approach was adopted. data collection was based on an online questionnaire, which
resulted in 158 participants. The results showed a positive relationship between internal
social responsibility and individual performance . The perception of organizational justice
(distributive, procedural, and interactional justice) and work motivation (intrinsic and
extrinsic) were also positively related to internal social responsibility. Contrary to the
expectations, the mediating variables initially theorized did not significantly mediate the
relationship between internal social responsibility and individual performance.
The present investigation shows the importance of adopting social responsibility
practices aimed at workers, to enhance positive behaviors and attitudes in the workplace.
